Leadership coaching for women attorneys who are carrying every file

I'm Claire O'Connor, an executive coach for senior women, drawing on 15 years of elite camogie.

Every file waits on your desk, there are two fires before 9am, and dinner is at 10pm. You don't need to work harder. You need your capacity back.

What I hear

You built the practice, or you're the attorney everyone goes to. Then every decision, every review and every "can you just check this" started landing on your desk.

Here's what women attorneys and firm leaders tell me:

  • "There's two fires going on right now."
  • "I haven't even looked at my own schedule, because there's been so many fires already."
  • "I'm so tired, and I want better systems at work. I don't want to be reactive."
  • "I want to be able to go home and have dinner at a decent hour."
  • "I feel like I should be able to handle it."

Why it happens

That last line is the trap. Being the one who handles everything is how the firm takes your evenings and your sleep.

LawCare's 2025 study found 78.7% of legal professionals work beyond their contracted hours, and women score higher on burnout (LawCare, Life in the Law 2025). In England and Wales, women are 63% of solicitors but only 35% of full-equity partners (SRA, Diversity in law firms' workforce).

What leadership coaching for female attorneys covers

I'm not an attorney, and I won't give you legal career advice. I coach how you spend your capacity, how you lead your people, and how the firm runs when you're not in the room.

Together, we work on:

  • Getting files off your desk. A weekly review and clear roles.
  • Training people so it runs without you. What only you can do, then handing off the rest.
  • Pricing and billing. Raising a flat rate, or letting go of low-margin work.
  • Home and firm. A boundary when the work follows you home.
  • Saying yes more slowly. The Power Pause: three seconds before you agree. "Can I?" before "I can."

We start with what feels most pressing. You leave every session with one small step.

Which route fits

  • RIZE Executive Coaching: six months of private one-to-one coaching for attorneys, partners and firm owners. Self-funded or employer-funded, with confidentiality agreed in writing. Read about RIZE Executive Coaching.
  • RIZE Group Coaching: a 12-week coaching program with twelve weekly group sessions and no more than six women. The next cohort starts Wednesday, November 4, 2026. Read about RIZE Group Coaching.
  • RIZE for Organizations: coaching and workshops for a firm's leadership group or women's network. Read about RIZE for Organizations.

If you're a solicitor or barrister in the UK or Ireland, the same work applies. I coach remotely across all three countries.

For managing partners, HR and L&D

Firms lose women attorneys mid-career, when partner asks for leading people, influencing and developing business. Those skills are rarely taught.

When your firm funds coaching, the structure is a three-way start, a midpoint sponsor review, and a close-out on goals, themes and next steps only. Session content stays with her. Here's how confidentiality works when an employer pays. For a leadership group, see RIZE for Organizations.

Frequently asked questions

How do I stop being the bottleneck in my law firm?

Start by seeing what's actually waiting on you. We list every file and decision that lands on your desk, then sort what truly needs you from what just comes to you by habit. Next comes a weekly review rhythm and clear owners for the rest. Most attorneys find half of it never needed them.

Do you coach law firm owners as well as partners and senior associates?

Yes. I work with women who own and run firms, and with partners and senior attorneys leading teams inside larger firms. The pressures differ. Owners carry payroll, pricing and hiring, while partners carry influence and the path ahead. The core work is the same: your capacity, your leadership and your people.

Can my firm pay for a leadership program for our attorneys?

Yes. Through RIZE for Organizations, I work with a firm's leadership group, partners or women's network, often combining one-to-one coaching with group workshops. We agree the goals with the firm at the start, and each attorney gets a confidential space to think. I put the investment in writing once we know it's a fit.

How do women attorneys avoid burnout?

Not by working harder at self-care. Burnout in law usually comes from carrying too much for too long: every file, every fire, every evening. We look at what you're holding, take one thing off your plate by Friday, and build systems so the firm stops depending on your late nights. Small changes, kept every week, add up.

Can coaching help me take a real vacation from my own firm?

Yes, and it's one of the best tests of a healthy firm. We plan backward from the date: who covers what, which decisions can wait, and how clients are told. Then we practice letting go before you leave, with a long weekend first. The goal is a firm that runs while you're away.

Do you run workshops for women attorneys or law firm leadership teams?

Yes. I run interactive workshops for law firm leadership teams, partner groups and women attorneys' networks, on capacity, saying yes more slowly, and leading people well. Each one ends with one practical commitment per person. Workshops can stand alone or sit inside a longer RIZE for Organizations program. Tell me about your group on a Capacity Call.

How do I price my work so I'm not working for nothing?

Start with what the work costs you, not what you hope a client will accept. We look at where low-margin work is eating the week, what you want to charge, and the sentence you'll use when you say it. The number is yours. I help you look at it clearly and practice saying it out loud.

How do I train my people so the firm runs without me?

Pick one kind of work that shouldn't need you, and teach it properly once. We write the standard, choose who owns it, and set a weekly review so you're checking the work instead of redoing it. Training feels slow the first time. It's how you stop being the only one who can close a file.

How do I hold a boundary at home when my partner works in the firm?

The firm can take the whole evening if you both live inside it. We decide what counts as work talk and what is home, and where that line sits in the day. Then we practice the sentence, including with someone you love. A boundary you can repeat is kinder than a blow-up at the end of a long week.

How do I make partner as a woman?

I don't coach the legal career track, and I won't pretend the path is simple. What we work on is you: your capacity, your influence in the room, and how you ask for the work that gets you seen. The firm makes the partnership decision. We get you ready to make the case without living at your desk to prove it.

Is what I say kept confidential from my partners?

Yes. Confidentiality is agreed in writing at the start. Your partners do not hear what you say in a session. If the firm is paying, they hear the goals, themes and next steps we agree to share, not the conversation itself.

I'm too busy for coaching. How much time does it take?

RIZE Executive Coaching is twelve private 60-minute sessions over six months, held every two weeks. Between sessions you try one change, not a pile of homework. If the week is on fire, we move the session. Busy is the reason to start, not the reason to wait.
